The problems that never go away aren't unsolvable.
They're undiagnosed.

I find the real problem. I fix it. And I build your team's ability to keep it from coming back. Management consulting, executive coaching, and fractional leadership, working at the same time. The system and the person running it both have to change.

Find the real problem. Do the real work. Build what lasts.

Sound Familiar?

Every organization has that thing. The problem that keeps showing up in different rooms, under different names, but never actually goes away. If any of these sound like your organization, you're in the right place.

The Organizational Track
  • The same problem surfaces in every meeting, under a different name, but no one can get to the root of it.

  • Culture issues keep bleeding into retention, performance, and team dynamics, and HR is too buried in compliance to lead on any of it.

  • You went through an M&A. The deal closed. The integration is still a mess.

  • You hired a big firm. They handed you a framework and left. Nothing changed.

  • Processes that used to work are now bottlenecking growth, and no one can agree on how to fix them.

  • Your client experience is inconsistent, and you know it, but the internal ownership is murky.

The Leaderhip Track
  • You're making major decisions in a vacuum. The people around you have agendas. You don't have a sounding board you trust.

  • You're new to the role and you're moving fast. You need a confidential, agenda-free partner who's been where you are.

  • You built something real. Now the thing is running you instead of the other way around.

  • Your team hasn't grown at the same pace you have, and the gap is widening.

  • You're a few years from retirement and you haven't figured out what comes next. The transition deserves more than a vague plan.

Blind spots can't be seen from the inside. That's not a criticism. It's physics.

SERVICES

What I Do

Most engagements fail in one of two ways. The consultant builds the system and leaves, and nothing changes because the leader wasn't ready to use it. Or the coach helps the leader grow personally, but the organizational structure is still broken underneath.

I work on the leader and the organization at the same time. The consulting builds the system. The coaching builds the leader who can use it. Neither works as well without the other.

Management Consulting

You've got a real problem. I find it, fix it, and make sure your team knows how to keep it from coming back.

I bring deep operational experience to engagements in:

  • Change management and organizational transformation

  • HR audit, strategy, and transformation (HR as a competitive advantage, not a compliance function)

  • Culture transformation and employee experience

  • M&A integration

  • Process optimization and operational design

  • Client experience strategy

  • AI readiness and governance

  • Fractional leadership (COO, CHRO)

I don't hand you a report. I stay through execution, and I train the people who are there so the work lasts after I leave.

Executive Coaching

This is not motivational coaching. This is strategic leadership development grounded in 30 years of doing the work, not studying it.

I work one-on-one with C-suite executives, startup founders, and leaders in transition. Minimum six-month engagements. Sixty-minute sessions every other week.

We work on what you're actually navigating: the leadership gap, the team that hasn't caught up, the decision you keep circling, the transition you're not sure you're ready for. I'll tell you what you need to hear. Not what everyone else is saying.

I am your coach,
not your friend.

Fractional Leadership

Some organizations need experienced executive leadership without the full-time hire. I step into COO and CHRO roles to stabilize operations during transitions, drive rapid transformation, and build the internal capacity to sustain it.

Senior-level expertise from day one. No ramp time. No junior staff on your account.

When an engagement calls for it, I bring in specialized expertise to complement my own.

I've Been in the Seat. I'm Not Guessing.

I co-architected the operating model at a $70M professional services firm during the year it posted 13% revenue growth, the best in a decade. I moved 300 people to remote work before the pandemic was officially declared. I orchestrated the carve-out of two operating companies in 37 days. I’ve led ERP implementations, built M&A integration toolkits, and scaled self-service systems that saved organizations hundreds of thousands of dollars.

I don't hand you a framework and a deck. I roll up my sleeves, do the work alongside you, and build your team's ability to carry it forward. My goal is to make myself unnecessary, not indispensable.

What I See When I Walk In

When I walk into a room, I'm listening for the gap between what people are saying the problem is and what's actually creating it. The presenting issue is almost never the real one. Culture problems are usually structural. Performance problems are usually leadership ones. Process problems are usually trust problems. The work is figuring out which is which, then doing what nobody has had the time, the authority, or the agenda-free distance to do yet.

What Makes This Work Different

I know which screws to turn.

Thirty years of pattern recognition from real C-suite decisions. I'm not guessing. I'm drawing on decades of work across industries, organizational sizes, and leadership contexts.

I finish what others start.

I've walked into engagements after big consulting firms came and went and picked up what they left behind. Senior-level expertise from day one, through execution, not just the diagnosis.

I tell leaders what they need to hear.

Not what everyone else is saying. I'm agenda-free. That's what makes it safe to think out loud and arrive at solutions you actually own.

I'm calm in crisis.

COVID, M&A under pressure, culture in freefall. I've been in those rooms. Steadiness under pressure isn't a personality trait. It's a skill built from experience.

I build capability, not dependency.

I train the people who are there so the organization doesn't need me forever. Sustainable change is the only kind that counts.

Clarity. Momentum. Transformation.

Most of the transformation work happens inside paid engagements. But there are two places you can start before we ever talk.

Clarity

About Jennifer

I spent 20+ years as a COO and CHRO before I started Hoege Consulting & Coaching. I've managed M&A, rebuilt cultures, led ERPs, moved hundreds of people through crisis, and sat in enough leadership team meetings to know what's actually going on under the surface.

I started this firm because I kept watching organizations hire consultants who handed them frameworks and left, and coaches who worked on the person but ignored the broken structure underneath. I decided to do both, at the same time.

Today I work with CEOs, founders, and senior leaders through management consulting, executive coaching, and fractional leadership engagements. I'm based in Waunakee, Wisconsin, and I work with clients nationally.

If the same problem keeps showing up and you're done waiting for it to resolve on its own, let's talk. No pitch. No pressure. A candid conversation to see if there's a fit.
